Interns and experienced folks, can you share your thoughts on culture and pay?

I’m building something outside of work, and I’m putting almost all my after-office hours and weekends into it. I pay my interns ₹10,000-₹15,000/month from my own salary, offer flexible hours, no micro-management, and they can take leaves when needed. The work we’re doing is meaningful, but I’ve noticed many seem more interested in the stipend and certificate than actually contributing.

Is this pay fair for the flexibility I’m offering? Could the flexibility be causing a lack of commitment? How do you keep people motivated in a setup like this?

The pay is fair enough. I lead engineering at an early stage startup and this 15-20k is what we pay as well. We found some pretty good interns at this pay scale.
We reward good work by incrementing their stipend after 3-6 months.

You can try giving them feedback if you think they aren't working upto the mark.
