If you have done or doing internship in this company then you should definitely negotiate for more.
Yes, I completed 1 month and left with another month of internship.
In that case, you should negotiate for at least 15 LPA as base plus 1 lakh retention/ joining bonus
Esops turning from paper money to real money probabilities are super slim (<1%).
That being said if you believe in your chance, there is still need to see how much this 1 lakh can turn into. You need to know current valuation of startup(last fund raise) and see what multiple Nx times it can grow.
Ex: 1lakh esops at a unicorn stage will not give you more than 4-5x since most tech companies list at 4-5bn and in most cases below.
While 1 lakh esops from a seed stage valued at 10M can have upto 100x multiple possibility.
Also not most employees spend less than 4 years in a startup for various reason. You may only be able to vest like 50% of 1 lakh.
What's the startup valuation from last fundraise? Only that info can give possible multiples that can grow/be worth when you cash out.
It's a $3.5 M seed funded startup. Not sure about the valuation.

Seems good if remote. If you’re required to relocate to a metro city you may want to get your base pay negotiated.
1 lakh esop is for a year or for 4 years???
25 % for the first year and 75 % for next 3 years.
What is the total funding so far and latest valuation? ESOP is mainly function of these two parameters
If startup is still bootstrapped with zero funding, then this is good ESOP. You can just negotiate to 2 LPA if you want.
How retention bonus can be given in first month. It should be given after one year. If it will be given in first month then it will be joining bonus
The founder said that, he can give me at the start and if I leave before a year, then I need to return the respective amount of money.

This is a 33% increase - total 2 yoe, including 1 yoe as APM. HR rolled out 23 + 1 (JB) to consider startup ESOPS, but changed back to 22LPA because did not get degree from premier tech institute. Thoughts?
Is 14.5L base good enough for an APM role with 1 YOE? The organisation has funding of $200M.
