Need help !! Toxicity at workplace

I am working as SDE 1 in a good Indian startup. It's getting toxic day by day. Late night workings like 3AM and working on weekends is normalised like anything. Since I am new to IT ( no sort of politics never) and have almost 2.5 Years of experience, I am facing issues in getting credits. Last appraisal cycle in January, I was nominated for promotion but wasn't given to me, reason: you have not worked with architect and he was making decisions. In that case, architect should have been distributed tasks to us.

one SDE3 is leading one of the projects ( not a big one ) and manager/architect is not much interested and never join any standup or retro, I have contributed immensely to that. Now since it is completely driven by sde 3 , he takes updates from us and show his work infront of seniors and director + announces like his work and seldom we get thank you in threads. Like if you did one function or wrote complete flow, for both thank you. Because of all these reasons, my work is not getting recognised. There is no one in team to help in this.

Whenever a manager or Architect show cases some features or release, it's pretty evident that his team has done it but when a sde 3 does it, it is not the same. It conveys the message all or 90% work is done by him.

I would like to take some suggestions from my seniors and fellow mates here.

Hierarchy - sde 1-2-3-4-EM I can't leave or switch right now due to some critical persona reasons.

Coming with 12 yrs exp working in 5 orgs ranging from MNCs to one room lala companies, I lost faith in this hollow thing called “APPRAISAL” many years ago.

The rule of thumb is work in moderation, dont show over enthusiasm and egoistic need to get praise at work, learn as much as you can by implementing things in your own way and leave after spending max 2.5 years.

If not able to switch, dont expect honest appraisals to
catapult your career progression, tolerate your stay and keep preparing with full determination.

In short agar app Appraisals se umeed rakhtey hein to app ch*tiye hein.

Buddy we live in an era where if you dont work overtime, you may not be visible to the management. Its a fcked up trend that us Genz have adopted. As if work is the only thing in life.

No wonder why cardiac arrests have become so common these days.

Tip: fck your job. If the pressure is way too much to handle, take some time off. Please take care of your health buddy, especially mental health.

Agreed. I don't know how married people who have kids are surviving. Being single, I can't take much time for myself. When I am on-call, I can't visit the gym also, no meals on time.
True in taking some time off but returning back to same toxicity, wouldn't help much.
I don't want much, it's just that my work should get atleast to the stakeholders and manager so that I am judged fairly for appraisal or promotion ( not like what it came in January cycle), that's it. I can't do politics, i have to enhance my knowledge anda skills and not become a politician.

Their spouses complain that they arent giving much time to them and even threaten to leave. Its just sad. Relationships these days are like walking on egg shells. Just like a job, if you fail to overdeliver, you get replaced by someone better.

I guess we all should just run away to some forest and never look back.

I have absolutely lost all the vigor that life used to once have. But hey, I am a man, I ignore the noise and get back to work. Thats the least thats expected from me.

I am sorry if I went overboard with my emotions. Its a curse to have emotions anyway.

Have a discussion with your skip manager and try to highlight the concerns and if possible try to show proof of your work. If this doesn't work then going forward try to not give every nuance of your work to sde3 and when he gets stuck in a meeting then you can mention the resolution to the team which will show you were the one who worked on it. Visibility is the key.

it was once I commented on someone's else post while discussing something. Can you please throw some light where I posted thia twice on internal channel? Or even once I created a post and asked for opinion or any sort of advice?

It's literally the first post that I done on grapevine where I got some genuine feedbacks and possible solutions.

Looks like some sort of management people or similar trait engineer is getting triggered because I have a meesho verified username.

You're missing the point.

Go talk to your managers. Shared identity is a serious thing considered for senior devs. I know promotions and higher ratings were skipped due to the lack of shared identity.

Look this is nothing to do with you, it's just the bad times. Most of the startups are running out of funds so they will squeeze even the last drop of blood from their employees.

Like someone said in the comments, work at your own pace, on the projects you feel will give some learning opportunities with people who have character and skills, not with those who do politics. Have a 6 to 8 month FUCK YOU fund ready to just quit when there is too much toxicity.

You, your health, your relationships are important, jobs will come and go, understand this point of view, there is no point fighting these folks who are insensitive. Be ready to say FUCK YOU and switch to a different job, which is possible only if you focus on improving real skills and building a FUCK YOU fund.

Thanks brother. Yes the one commented about having one pace is something I would follow. That's literally the best advice+motivation.
I am here to enhance my skills, not to do politics. Let them do what the they want. There should be always a difference between the toxic ones and us.

“Not worked with architect, he was making decisions” So only people who worked with the architect were eligible for the appraisal. What if someone only works with architect, and does nothing else?

Yes sir. I was given this statement only. He was the one making decisions. In that case , all the tasks and stories should come from him.
I was nominated for promotion and other guy who had done some normal work with him, got promoted. This is something which hit me. Literally everyone in team was shocked that how I was not promoted.
